Analisis Peran Kepemimpinan dan Inovasi dalam Meningkatkan Kinerja Organisasi

Industri pupuk menghadapi kesenjangan antara peningkatan investasi teknologi hijau dan realisasi kinerja lingkungan, sosial dan ekonomi. PT XYZ mencerminkan fenomena ini melalui fluktuasi konsumsi energi dan emisi GRK yang tetap meningkat meskipun investasi teknologi dilakukan. Hal ini menunjukkan bahwa dekarbonisasi tidak hanya persoalan teknis, tetapi juga faktor perilaku dan kepemimpinan. Penelitian sebelumnya cenderung menguji hubungan langsung antara green leadership dan kinerja organisasi, namun masih terbatas dalam menjelaskan mekanisme mikro–makro yang menghubungkan perilaku inovatif individu dengan kapabilitas inovasi organisasi, khususnya pada industri beremisi tinggi di negara berkembang. Penelitian ini bertujuan menganalisis pengaruh GSL terhadap kinerja organisasi melalui mediasi serial Green Innovative Work Behavior (GIWB) dan Green Innovation (GI). Kebaruan penelitian terletak pada pengujian jalur GSL terhadap GIWB dan model mediasi serial yang mengintegrasikan level individu (mikro) ke organisasi (makro). Pendekatan kuantitatif dilakukan melalui survei terhadap 200 karyawan strategis PT XYZ. Data dianalisis menggunakan Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil analisis GSL terbukti berpengaruh signifikan terhadap GIWB (?=0.542) dan GI (?=0.407). Temuan krusial menunjukkan bahwa GIWB tidak berpengaruh langsung terhadap kinerja organisasi (p=0,071), melainkan harus melalui GI. Ini menegaskan bahwa perilaku inovatif individu memerlukan institusionalisasi menjadi kapabilitas organisasi agar berdampak nyata pada kinerja. Kontribusi inti penelitian ini menekankan pentingnya kepemimpinan yang melayani dalam menjembatani transformasi hijau dari tingkat perilaku ke hasil organisasional.
