Distress Kerja pada Tenaga Kesehatan di Rumah Sakit Umum Daerah Balaraja Kabupaten Tangerang Tahun 2025: Metode Effort-Reward Imbalance

Tenaga medis dan petugas kesehatan di rumah sakit daerah rentan terhadap distress terkait pekerjaan. Studi ini bertujuan untuk menganalisis hubungan antara faktor psikososial (keseimbangan kerja-rumah, upaya kerja, penghargaan kerja, dan komitmen berlebihan) dengan distress kerja di antara 140 tenaga medis dan petugas kesehatan di Rumah Sakit Umum Daerah Balaraja pada tahun 2025. Studi ini menggunakan desain kuantitatif potong lintang. Faktor psikososial dinilai dengan Kuesioner Psikososial Kopenhagen-III dan kuesioner Ketidakseimbangan Upaya-Imbalan (Effort-Reward Imbalance), sedangkan distress dinilai dengan Skala Depresi Kecemasan Stres-21. Hasil analisis (95% CI) menunjukkan hubungan yang signifikan antara seluruh faktor psikososial yang diteliti dan stres terkait pekerjaan. Prediktor terkuat yang diidentifikasi adalah ketidakseimbangan kerja-rumah (OR=17,34; p<0,001), komitmen berlebihan (OR=14,48; p<0,001), upaya kerja (OR=6,44; p=0,001), dan ketidakseimbangan upaya-imbalan (OR=4,14; p=0,02). Temuan ini mengindikasikan bahwa ketidakmampuan menyeimbangkan tuntutan pekerjaan dan kehidupan pribadi serta dorongan internal untuk bekerja secara berlebihan merupakan faktor risiko paling dominan terhadap distress kerja. Intervensi manajemen yang direkomendasikan meliputi penerapan fleksibilitas jadwal, evaluasi beban kerja periodik, penilaian kinerja yang transparan, penyesuaian insentif bagi pekerja kesehatan, dan penyediaan konseling kelompok sebagai dukungan psikologis.
